The study applied a quantitative survey method with a cross-sectional approach, involving 91 employees from 12 Surakarta-based legal LAZs that meet the following requirements: a minimum number of personnel and their agreement to take part in the study. The research instrument variables of ethical leadership, ethical climate, Islamic work ethics, and workplace spirituality were adapted from what commonly used in international research with some adjustment to meet LAZ context. Ethical behavior instrument was developed from Regulation of the National Zakat Agency of the Republic of Indonesia (BAZNAS) Number 1 of 2018 concerning the Code of Ethics for Zakat Administrators to make it relevant to Indonesian LAZ workers characteristics. Data analysis was conducted employing structural equation modeling with a partial least squares (SEM-PLS) approach to assess causal relationships and mediation effects between the variables. The results show that ethical leadership has no direct significant influence over ethical behavior of workers, but gives significant positive influence over ethical climate, Islamic work ethics, and workplace spirituality; ethical climate does not have significant direct influence over ethical behavior, but it does over Islamic work ethics and workplace spirituality; Islamic work ethics and workplace spirituality give significant positive influence over employees’ ethical behavior; ethical climate, Islamic work ethics, and workplace spirituality bring out ethical leadership influence over ethical behavior, while Islamic work ethics and workplace spirituality bring ethical climate’s influence over ethical behavior.
