Based on the Zakat Potential Mapping Indicator (IPPZ), the total zakat potential in Indonesia in 2020 was IDR 327.6 trillion. However, the reality of zakat fund collection in Indonesia does not correspond to the magnitude of the potential mentioned. In 2024, national zakat collection stood at IDR 40.509 trillion. Although Jember Regency has a very large zakat potential reaching more than IDR 1.3 trillion per year, the actual collection is still far below that figure. This gap indicates internal issues within zakat management institutions, particularly related to leadership style effectiveness, amil work motivation, and human capital quality, which affects low productivity and the optimization of zakat management in the region. This study aims to analyze the influence of leadership style, work motivation, and human capital on the productivity of zakat management in Jember Regency. This study is based on the theory of leadership style, work motivation, and human capital as independent variables, and productivity theory as the dependent variable, with age as a moderating variable. The research method used in this study is a quantitative method with a purposive sampling approach, taking samples from zakat management Amils in Jember Regency. The total number of respondents involved was 97 Zakat Management Amil. Data analysis was conducted using SEM-PLS with data collection techniques through the distribution of questionnaires. The results of the study indicate that leadership style significantly and positively affects the productivity of zakat management in Jember Regency, work motivation has a significant and positive effect, human capital has a significant and positive effect, age has been shown to moderate the relationship between leadership style and productivity, but it weakens the relationship. Meanwhile, age has been shown to play a moderating role in the relationship between work motivation and productivity, although it weakens and is not significant. Additionally, age plays a significant role in strengthening the relationship between human capital and the productivity of zakat management.
