Based on the Zakat Potential Mapping\r\nIndicator (IPPZ), the total zakat potential in Indonesia in 2020 was IDR 327.6\r\ntrillion. However, the reality of zakat fund collection in Indonesia does not\r\ncorrespond to the magnitude of the potential mentioned. In 2024, national zakat\r\ncollection stood at IDR 40.509 trillion. Although Jember Regency has a very large\r\nzakat potential reaching more than IDR 1.3 trillion per year, the actual collection\r\nis still far below that figure. This gap indicates internal issues within zakat\r\nmanagement institutions, particularly related to leadership style effectiveness, amil\r\nwork motivation, and human capital quality, which affects low productivity and the\r\noptimization of zakat management in the region. This study aims to analyze the\r\ninfluence of leadership style, work motivation, and human capital on the\r\nproductivity of zakat management in Jember Regency. This study is based on the\r\ntheory of leadership style, work motivation, and human capital as independent\r\nvariables, and productivity theory as the dependent variable, with age as a\r\nmoderating variable. The research method used in this study is a quantitative\r\nmethod with a purposive sampling approach, taking samples from zakat\r\nmanagement Amils in Jember Regency. The total number of respondents involved\r\nwas 97 Zakat Management Amil. Data analysis was conducted using SEM-PLS with\r\ndata collection techniques through the distribution of questionnaires. The results of\r\nthe study indicate that leadership style significantly and positively affects the\r\nproductivity of zakat management in Jember Regency, work motivation has a\r\nsignificant and positive effect, human capital has a significant and positive effect,\r\nage has been shown to moderate the relationship between leadership style and\r\nproductivity, but it weakens the relationship. Meanwhile, age has been shown to\r\nplay a moderating role in the relationship between work motivation and\r\nproductivity, although it weakens and is not significant. Additionally, age plays a\r\nsignificant role in strengthening the relationship between human capital and the\r\nproductivity of zakat management. Therefore, this research provides strategic\r\ndirections that improving productivity is more effectively done through\r\nstrengthening the quality of leadership, nurturing work motivation based on\r\nspiritual values, and investing in the development of Islamic human capital."^^ .
