The study involved 120 Generation Z employees working in the Islamic banking sector in Java Island, selected using purposive sampling. Data were analyzed using the PLS-SEM method. The results indicate that career development and work-life balance have a positive effect on organizational commitment and job satisfaction. However, job satisfaction does not have a significant effect on organizational commitment and does not act as a mediating variable. These findings are expected to serve as a basis for formulating more effective human resource management strategies.
