Based on this problem, the formulation of this research problem is how the role of human resource planning in overcoming the deficit of administrators in the Islamic boarding school. The method used is qualitative descriptive with data collection techniques in the form of interviews, observations, and documentation. The results of the study show that HR planning has an important role as a flexible management mechanism in connecting planning at the top, middle, and low levels to overcome the limited number of management personnel through strengthening internal cadres. In its implementation, human resource planning is carried out by setting targets for the smooth running of pesantren activities, implementing flexible task distribution through a dual task system, and conducting performance supervision through direct monitoring in the field. In addition, the pesantren also plans for the needs of management personnel in the future through the involvement of senior students in dormitory activities and alumni service programs. The process of appointing administrators is carried out directly by considering the development of spiritual values and the responsibility of service.
