Abstract

The background of this research is the phenomenon of pesantren experiencing decadence which is motivated by contemporary-oriented school competition and some pesantren still maintain their old cultural identity. Several Islamic boarding schools experienced problems including the occurrence of internal conflicts at the Al Ikhsan Islamic boarding school, the occurrence of an irregular disciplinary system at the Ar Rahmah and Gontor Islamic boarding schools in the early days also experiencing problems where students resigned so that 16 people remained. To minimize this, it is time for pesantren to take steps to change by looking at the challenges and opportunities in modern times. This research is a qualitative research using a sociological approach in assessing the subjectivity of individual leadership in Islamic boarding schools. The model used in this research is the circle model in terms of synchronic and diachronic. The object of this research is the leadership of KH. Abdulah Syukri Zarkasyi, which was reviewed from several of his works and viewed from the theory of change management. Data collection techniques were carried out by means of interviews, documentaries and heuristic techniques. The data analysis technique is through verification (source criticism), interpretation (interpretation), and historiography (writing). The results show that: 1) KH. Abdullah Syukri Zarkasyi's leadership concept uses a collective model that is democratic in nature so that the Pondok Gontor he leads is no longer under individual control but has been converted into institutional ownership. 2) Implementation of changes or development of the Gontor Islamic Boarding School by KH. Abdullah Syukri Zarkasyi during his leadership period, namely by developing management in every field in Pondok Gontor such as teaching management, human resource management, fund resource management, infrastructure management, and family welfare management. The approach taken to teachers or cadres in the boarding school is a human approach, a program approach, and an idealistic approach. 3) The leadership of KH. Abdullah Syukri Zarkasyi is part of the Organization Development phase, a development during the KH. Abdullah Syukri Zarkasyi increased rapidly, such as building branch cottages in several regions of the archipelago, totaling 20 cottages consisting of men and women, business development as the economic base of cottages, improvement of infrastructure, human resources (cadre) of cottages were provided with facilities in the form of training, continued studies, and so on. , welfare of the cottage family, improvement of teaching both in methods, curriculum and teaching resources, the evaluation model of pesantren is carried out with three types, namely weekly which is referred to as kemisan, monthly and yearly. Integration between the Gontor Islamic Boarding School and the community where the Gontor Islamic Boarding School seeks to empower the surrounding community.
