Abstract

The change of Hidayatullah Boarding School institution externally and internally provides new management in developing Hidayatullah in collective management. This agency change provides more optimal improvement of the institution, the establishment of new rules in the management and development of MSDM, thus impacting the establishment of superior and competitive human resources. Reviewing Change Management at Pesantren Hidayatullah, this research aims to find out the reasons and processes for the management of institutions change in Pesantren Hidayatullah, and the effectiveness of an institution change management strategy in shaping Superior and Competitive Human Resources in Pondok Pesantren Hidayatullah Balikpapan, East Kalimantan Province. The research is a qualitative study with case study methods using a management approach. His data collection techniques through: (1) in-depth interviews with para, ustadz-ustadz, hidayatullah pioneers, secretary of Hidayatullah's parent foundation, (2) non-participant observations, and (3) documentation. Data analysis, using miles and humbermen models: Data collection, data reduction, data presentation and conclusion drawing. The results of the research can be concluded, among others (1) Pondok Pesantren Hidayatullah Balikpapan to apply changes to the institution externally, namely from an orphanage based ORSOS to be Pondok Pesantren based on ORMAS as a business charity in the field of education, health, social and Da'wah. Internal change from the Ministry of Education by becoming an educational institution and Pengkaderan Hidayatullah with a one-door system. (2) The change of institution is done through the approach of Planned change, by implementing three phases of change management process namely, first, second unfreezing, Movement Change, and third Refreezing. The change of institutions occurs because it is more inclusive of the community and able to accommodate people from the lower to middle and upper, with more freedom in developing. (3) The change of institution gives three impacts, namely, first, the formation of human resources management with strategy, analysis in the needs of human resources, goal setting, meeting and creating work programs. Secondly, the development of human resources with 3 strategies, namely 1), Professional development Strategy, 2), the strategy of Cadre and 3) career development strategy. Third, the establishment of a superior and competitive SDM in the Pondok Pesantren Hidayatullah with the standard character Salimu Aqidah, Shahilul worship and Karimul Akhlaq.
