Abstract
Principal leadership plays a crucial role in motivating teachers to improve their professionalism at SMKN 5 Yogyakarta. Principals can play this role in several ways, including providing incentives to outstanding teachers, such as awards, allowances, or promotions. In addition, principals can also set high visions and standards, so that clear expectations are created regarding the level of professionalism desired from teachers. The purpose of this study was to determine the effect of principal leadership and work incentives on teacher motivation and professionalism at SMKN 5 Yogyakarta. This research is included in the type of Survey research with a quantitative approach. The population in this study were all teachers and educators as many as 120 with a sample of 34 respondents. Techniques in data collection using observation, interviews, questionnaires, and documentation. Instrument validation tests were carried out by proving content validation with Aiken V and construct validation using Confirmatory Factor Analysis (CFA), while reliability tests used the Cronbach Alpha method. Data analysis used path analysis with the help of the JASP application version 0.18.0.3.0. The results of this study indicate that: (1) principal leadership has a direct effect on work motivation with a p-volume value of 0.001 <0.05, meaning that the principal leadership variable has a direct effect on work motivation. (2) work incentives have a direct effect on work motivation with a p-volume value of 0.009 <0.05, meaning that the work incentive variable has a direct effect on work motivation. (3) principal leadership has a direct effect on teacher professionalism with a p-volume value of 0.009 <0.05, meaning that the principal leadership variable has a direct effect on teacher professionalism. (4) work incentives have a positive effect on teacher professionalism with a p-value of 0.007 < 0.05. This means that the work incentive variable has a direct effect on teacher professionalism. (5) work motivation has a direct effect on teacher professionalism with a p-value of 0.001 < 0.05, which means that the work motivation variable has a direct effect on teacher professionalism. (6) Principal leadership has a direct effect on teacher professionalism through work motivation with an R2 value of 0.935 and a p-value of 0.001 < 0.05, which means that the principal leadership and work motivation variables contribute 93.5% to teacher professionalism. (7) Work incentives have a direct effect on teacher professionalism through work motivation with an R2 value of 0.935, which means that the work incentive variable on teacher professionalism through work motivation contributes 93.5% to teacher professionalism. This is indicated by the results of the path analysis, so Ho is rejected and Hi is accepted. These findings indicate that improving principal leadership and providing appropriate incentives can improve teachers' work motivation, which in turn improves their professionalism in carrying out their duties at SMKN 5 Yogyakarta. The implication of this study is the importance of principals to develop effective leadership and provide appropriate work incentives to improve teacher performance.
